I've been thingking maybe soul reaper were once people with normal lives before they died and become spirts themselve. I know it sounds crazy seeing as the fact that they have to bee more then a hundreds of years old but none the less it may fit.

I'm sure that some of the Soul Reapers were once normal humans. Here's how the transition would go from normal human to Soul Reaper:
Normal, living person -> spirit (after they die) -> soul in Rukongai (after a Soul Reaper in the human world sends them there) -> Soul Reaper in training -> fully fledged Soul Reaper.
I'm basing my thinking off of what I've seen in a few episodes. It may be spoilers for some people if you aren't far into the anime/manga:
In short, human souls from the normal world can end up in Rukongai, and souls in Rukongai can become Soul Reapers if they're spiritually gifted. This means it's perfectly plausible that all the Soul Reapers in Soul Society were once human.
On a related note, I believe the Espada were all once human, too. This next part isn't really a spoiler, but if you have no idea what/who the Espada are, I don't want to spoil anything for you.

This young boy mentions that he was the bird that Chad protected. I don't know how the kid's soul got into the bird, but I'm sure he was once a normal human.
Awhile later in the Anime, Rukia flashes back to when she became a Soul Reaper. She started out as just a soul in Rukongai, but she found she had spiritual power. Eventually she started training, and after awhile she became a Soul Reaper.

- The Vizards we've loosely come to know were all either captains or vice-captains, 110 years ago in the Soul Society. Since the Vizards were that high up in the Soul Society, what's to say the Espada weren't? In terms of spiritual power, the squad captains, Vizards, and Espada are all of similar strength. Granted, use of the Hōgyoku helped the Espada grow to be as strong as they are, but the Espada still have exceptionally strong sprititual power.
